What Prevents Teamwork From Adding Value?

Young Leaders Group

This team looks great. Why can’t they work together?

All together now, let’s repeat the mantras of the great value of teamwork and collaboration:

“The whole is greater than the sum of the parts.

“1 + 1 = 3”

“Many hands make light work.”

These phrases convey a common belief: People working together on a common task can achieve much more than each could toiling individually.

Why doesn’t that always work out? In our own professional lives, we can all recall examples of teams that have floundered around dysfunctionally and failed to produce as much as each team member may have done working on their own. What team dynamics drive such disasters?

Explore the Classic Impediments to Team Success

Team-based failures have a number of causes, some of which work in combination. Let’s explore these causes, with the mindset that awareness (or diagnosis) of these defects is the first step in fixing them.

Failure to provide the team sufficient resources. Even if a team bonds successfully, and figures out how to divide tasks and collaborate, if support is lacking, their passion will fade:

  • Lack of senior management support and engagement: The team perceives that the bosses don’t seem to care about the team’s goals or results.
  • Little or no budget: “Prove it works before we fund the initiative” is often deadly to innovation. Good ideas often need “seed capital” to be tested properly.
  • Other demands on team member time: The project is given a lower priority by superiors than the team’s other job responsibilities.
  • Conflicting projects: Other teams are fighting for budget, senior management time and authority to proceed, and senior management fails to properly referee the process.

Failure to establish good working relationships within the team. Team members often do not select themselves; they are thrown together by senior managers or the hiring process. Personalities clash because the individuals involved have clashing interpersonal styles and struggle to understand each other’s motivations.

No clear or meaningful performance goal: Vague goals or instructions that do not clearly align the team’s initiative to bigger, strategic goals can also drain passion from a team and reduce its productivity.

The absence of a decision‐making process. This could be within the team, when the group fails to assign tasks, set clear goals and appoint leaders to keep their work forward-thinking and action-oriented. Or, they get themselves organized, but the people above them don’t give their work sufficient attention and cause decision-making delays that blunt their momentum.

A failure to communicate: This is a two-way problem.

  • Team members must keep the communication channel open to peers and superiors to keep those people engaged. Outsiders must also keep communicating their interest, and offer constructive criticism that keeps the team engaged and moving forward. They must also publicly acknowledge progress, and results.
  • Organizational leaders must also communicate how different teams support each other, how the work of each team fits in the Big Scheme of Things.

Inability to leverage diversity of talent, behavior and motivation. The leaders of the team need to build it with a clear view of what skill sets are needed, and what behavior patterns and motivations each team member brings into the group.

Now that we have laid out the traps that snag a team and limit its productivity, we can move on to exploring specific remedies to remove these hurdles.

In the meantime, what do you think? Have we captured the key causes of team sub-optimization? What did we miss? What collaborative disaster did you live through that taught you how a team should not be run?
