Aberdeen Report Finds Competitive Advantage for Companies that Improve Hiring Processes

the hiring moment

Hire a candidate that fits your culture on Day One.

Aberdeen Research surveyed 234 organizations last Spring to explore best practices for talent acquisition and retention.  Or, as report author Madeline Laurano wrote:

What are these organizations doing to “build results-driven talent acquisition programs, align (hiring) objectives with business objectives, and leverage world-class technology to achieve results?”

The short answer (which took up 28 pages in the report; you can acquire here) is that lots can be done to improve how organizations acquire talent, develop it and retain it. And the companies that do modernize their talent acquisition function can reap competitive advantage.

We are getting more deeply involved in the redesign of recruitment with our clients, because they do now see the competitive advantage to be gained by recruiting talented people who fit better into the organizational culture from Day One, and are better matched to the needs of the job.

The Aberdeen Report highlighted the goals that upgrading the talent acquisition and retention process can achieve:

  • 94% of first-year employees retained
  • 80% of employees obtained ratings of “exceeds performance”
  • 15% year-over-year improvement in hiring management satisfaction

The new tools our clients are using to accomplish these strategic objectives are:

Job profiling: Also known as “Job DNA,” this is the critical first step of running an assessment of a job without a person in it. That is, remove the personality and history from the story, and use stakeholder input to draw up a description of how that job would look if the person in it was fully contributing to the achievement of organizational goals.

Candidate Assessments: The applicants with the most potential from the first round of resume screening and interviews (where technical skill sets can be assessed), are then asked to take short assessments to profile their behavior styles and motivators to see if there is a match with what the Job DNA has found to be the styles and motivators most appropriate for success in the position.

Clients describe the value of this process this way:

“Job DNA and candidate assessments introduce a more objective methodology than the resume/interview is capable of. Used together, the traditional and new tools let us find and hire people who can hit the ground running, because they are already disposed towards working within a corporate culture like ours. And they stay longer on average, because there are fewer instances of culture shock that slow the new person’s adaptation curve.”

Laurano emphasized a key trend that will only accelerate in 2014: “Talent acquisition has evolved from a tactical, back-office process to a strategic endeavor that directly impacts organizational growth.”

This has to start with Job DNA: What does the job require, not just in technical skills that can be found in hundreds of candidates, but cultural navigation skills? This includes communication styles, adaptability, ability to learn, and other facets of relationship management.

Organizations that hew to old-fashioned resume-based recruitment methods will struggle to identify and attract talent will cede a competitive advantage to competitor who rethink their current approach, and better align talent acquisition with corporate objectives.

We will explore more details from this Aberdeen report on the blog later this month. In the meantime, let us know how well your organization is modernizing its talent acquisition and retention programs.

  • What new tools have been added to your hiring process that have improved candidate sourcing quality?
  • Have you done any work on “employer branding” to attract talented people organically (they come to you)?
  • What improvements have been tried in the onboarding process?
  • How well are ongoing performance metrics tied back to the hiring process that brought that employee in?

We look forward to continuing this conversation as 2014 gets started in earnest!
